If performance mattered, you'd have teams of nothing but bards and machinists playing firing lines because they both take an IQ of 23 to play and perform better than any other job with far less effort. I'd prefer to still be able to play jobs I want to level.

Medals would track participation not performance. There would still be caps on rewards like now. Medals would just ensure you weren't a bot on auto-follow.

This still wouldn't work, because the bots don't just autofollow. They get engaged in fights, often very aggressively. 90% of the time you see team battles in the center of a frontline match, it's just clusters of bots. I don't think people understand just how many characters in these matches or bots or how sophisticated the bots are.
