But yeah... really tired of the "everyone is a winner" mentality. If you are not good, either improve or don't your choice, but don't complain that someone who is good gets more.
I understand your point, however people who don't particularly care how they are playing aren't queuing just for exp; they also want the tome reward attached to both the Daily reward and any they do after. Even if you'd remove the exp, those players would still appear because it's a decent way to get to get tomes and also work towards whatever is in the "season pass" for.
The problem: people that selfishly don't try their best once they're in the game
The solution: encouraging those players to try and earnestly do their best without killing too much enthusiasm for the mode (either from lack of extrinsic rewards or creating an uninviting atmosphere)
I think a mixture of the ideas would work best. 1st place SHOULD be significantly more rewarded, maybe even not giving 2nd much or any more than 3rd so that they're clearly hinted to band together.
But, while exp is one thing, the reward should extend to tomes and wolf marks, and wolf marks should have their rewards expanded to include more evergreen exchanges. Obviously they're gonna run out of Orchestrions, Glamours, Minions and Mounts eventually (even if they HAD updated these rewards in the past 4 years) and some players don't even care about those things. There really aught to be more to spend the tokens on beyond that (should I buy my 200th Squadron Meat & Mead thingy or my 20000th Venture?), some of the prices should be rebalanced (15000 marks for ONE piece of materia??), or even just its own version of the GC gacha boxes for each expansion.
Sometimes I vote to dismiss people too, if they're clearly afk chilling at the spawn, but I forget if you can't initiate that when in combat. Also, the matches have been made shorter recently and you need to wait like 5 min or something before you can even dismiss someone (and each player can only initiate like 1 dismissal an hour), so these players hurt more and give less opportunities to replace them before the match stops accepting new players. Maybe some of those aspects could be tweaked as well as the rewards.
how would this be different from XP? There’s many players that do frontlines just for the rewards (xp, wolfmarks to buy stuff and malmstone series rewards).
Increasing rewards for 1st and 2nd place would be best. Provide a real incentive to try to win and get better. It’s particularly frustrating when you do the shatter map and the group decides to spend the entire match on the small ice near base.

The rewards for third place are not there to reward third place.
They are there to make sure that people show up to be easily slaughtered so that people who are good at PVP can have impressive kill counts.
It makes folks who are good at the game feel better about themselves.
Take away the rewards for third place, and you lose anybody who isn't good enough to get a high win rate.
To get the daily roulette EXP all you have to do is just semi AFK or simply walking around cluelessly. You get the EXP reward anyway from the daily roulette. Rewards on the other hand are things you work yourself to get, in order to get these rewards you have to win, and in order to win you have to actually learn to be good and play the game mode you queued for.
Which is ironic because the whole meta comp always works on these clueless/new players despite that meta comps are easy to counter or avoid, if people really do put in the effort and learn the game mode they can tell what is going (and see that dumb DRK run up from a mile away)The rewards for third place are not there to reward third place.

but after few 2nd places and bunch of third ones i finally got my flame warsteed and safeguard system
this warsteed and the twin adder/maelstrom versions can also fly
both of those achievements were on 99/99 wins each so we stole the last 5 points in this shatter map to win
