Squadron never seems to have the right attributes

WTH!! Once I finished my lvl 40 for the first time I never seem to be able to get the attributes to be right on any of the new 40's. One or two yes but all 3 NEVER. What is the trick here? I try to increase one and another drops, on and on so I can never get the right attributes anymore.

They are tough. You need those lvl 50 squad members, on top of that the right distribution of your training stats, and good synergy bonuses boosting the right stats.

It's squadron end game, supposed to be a challenge to reach.

Honestly, I don't even bother trying to get all 3 stats properly.
I succeed more often than I fail, and I only have to worry about it once per week.

I just do a bit of stat balancing to get two of the three stat requirements met and get as close as I reasonably can on the third one. It usually succeeds, but sometimes I'll have to run it 2-3 times to get it to pass. It's not like I'm doing much with squadrons anyway now that I've maxed out their individual levels.

The level 40 missions are one win a week, for the entire set. You cannot run one for the Exp boost one day, get those 5 scrolls, and then run one for the Spiritbinding the next day. I'm actually almost done with trying for these things at all, though I will likely get a few more exp (and some crafting exp and maybe even a few gathering exp) scrolls before stopping the level 40 missions altogether.

Right now, I find that the main use for Squadrons (after achieving 1st Lieutenant) is getting the awards from their Chemistries. So many Blue Crafting Scrip, or some T4 DoL Materia, etc. Those can be obtained from any mission, as long as it is a success, so doing easier missions tends to have better results (especially if there's an Affinity for a Squaddie or two).

As others have mentioned, I don't even try to match all three stats for the level 40 missions. Two is fine; it succeeds way more often than it fails, and rarely takes more than two attempts to win. I suspect that the odds of success are the number of matched stats divided by three, so matching two gives you a 67% chance of success.

Not bothering to optimize to ensure success on one level 40 mission has the advantage that I don't need to REoptimize when I want to do a different level 40 mission. By keeping a mixed variety of stats, and keeping my squadron stat pool even, I can easily reach two-of-three for any level 40 mission. It also allows me to choose chemistries that provide tangible rewards (like crafting scrips or MGP) instead of synergies that boost my stats.

So, yeah, don't bother trying to match all three stats for level 40 missions. It's doable, but totally not worth it.

I've learned a lot here. I had assumed like everywhere in this game that if something said a chance to fail it was almost a guaranteed failure. I have not been making the most of my squad.

With lvl 50 members it's nearly impossible to not get at least 2 stats.
Like the others who replied here, I don't bother with the 3rd one and instead pick my members based on their synergy rewards (blue scripts, crafter/gatherer materia). I rather try getting those rewards even at the cost of having to maybe pay 2, 3 times for the mission to start instead of making sure it succeeds but only getting MGP or Gil from them.
