It makes sense that the weapon doesn't scale for him, because it's not just "a sword" (with the presumption that "really" he would have picked a Lalafell-sized rather than Hyur-sized sword) but a specific sword that was intended to be used by a Hyur but has been gifted to him for sentimental value. It would be strange if it magically shrank.
Thancred and Alisaie have canonically had training with their second jobs though. (Thancred has history with the Rogues' Guild, and the RDM tutor mentions that Alisaie was learning from him.)
Pipin was just gifted a sword that's too big for him. He would have to learn to wield it two-handed, like the physical element of a dark knight's sword skills, but that doesn't mean he's had any training in the dark magic side of it.
But then again, I just remembered that according to the lorebook, the sword itself is cursed!

So... that could account for Pipin spontaneously acquiring dark magic powers, and also an additional reason why it's so significant to be gifted it in the first place. Definitely not something you want to be picking up if you're not ready for it...
Not sure if there's an explanation for Kan-E using Collective Unconscious, if that's what it is, though I thought Y'shtola has used a similar shield before? Or maybe the different healing disciplines do overlap to some extent. I'm sure she knows more white magic than we do.
